شناسایی عوامل پدیده‌محوری توسعه سازمانی با محوریت شایستگی‌های مدیریتی

چکیده

هدف پژوهش حاضر شناسایی عوامل پدیده‌محوری توسعه سازمانی با محوریت شایستگی‌های مدیریتی در دانشگاه علوم پزشکی مازندران بود. این پژوهش با رویکرد کیفی و با استفاده از روش نظریه داده‌بنیاد مبتنی بر مدل پارادایمی اشتراوس و کوربین انجام شد. جامعه پژوهش شامل اعضای هیئت علمی دارای مرتبه دانشیاری و بالاتر با حداقل 15 سال سابقه علمی مرتبط و نیز مدیران ارشد و کارشناسان خبره دانشگاه علوم پزشکی مازندران بود. نمونه‌گیری به‌صورت هدفمند و با راهبرد گلوله‌برفی انجام شد و مصاحبه‌ها تا دستیابی به اشباع نظری ادامه یافت. اشباع نظری پس از مصاحبه با 17 نفر حاصل شد. داده‌ها از طریق مصاحبه‌های عمیق نیمه‌ساختاریافته 45 تا 90 دقیقه‌ای گردآوری شدند. برای افزایش اعتبار یافته‌ها از بازبینی اعضا، بررسی همکار و مشارکت در تفسیر استفاده شد و پایایی کدگذاری از طریق توافق میان دو کدگذار و ضریب کاپای کوهن بررسی گردید. داده‌ها با استفاده از نرم‌افزار MAXQDA و طی مراحل کدگذاری باز، محوری و انتخابی تحلیل شدند. نتایج تحلیل داده‌ها نشان داد که عوامل پدیده‌محوری توسعه سازمانی در قالب نه مقوله اصلی شامل شایستگی‌های فردی و شخصیتی، شایستگی‌های شناختی و راهبردی، شایستگی‌های رهبری و رفتاری، شایستگی‌های حرفه‌ای و سازمانی، توسعه سرمایه انسانی و جانشین‌پروری، نظام ارزیابی و مدیریت عملکرد، شایسته‌سالاری و حکمرانی انتصابات، بومی‌سازی نظام شایستگی مدیریتی و حمایت سازمانی از مدیران شایسته سازمان یافتند. همچنین، تحول، نوآوری و یادگیری سازمانی به‌عنوان پیامدهای توسعه‌ای این ساختار شناسایی شدند. در مرحله کدگذاری انتخابی، «توسعه سازمانی مبتنی بر استقرار نظام بومی، شایسته‌سالار و توسعه‌محور شایستگی‌های مدیریتی» به‌عنوان پدیده محوری پژوهش استخراج شد. یافته‌ها نشان می‌دهد که شایستگی مدیریتی در دانشگاه علوم پزشکی باید از یک ویژگی فردی یا معیار محدود برای انتصاب فراتر رود و به یک نظام یکپارچه برای انتخاب، ارزیابی، آموزش، جانشین‌پروری، حمایت و توسعه مدیران تبدیل شود. استقرار چنین نظامی می‌تواند زمینه ارتقای کیفیت رهبری، استفاده بهتر از سرمایه انسانی، تقویت عدالت و شفافیت سازمانی، افزایش یادگیری و نوآوری و تحقق توسعه پایدار سازمانی را فراهم سازد.
